The AI Hiring Crisis: Why Human Referrals Are Your Only Way In

AI has made recruiting nearly impossible.

From a hiring manager’s perspective, every candidate looks identical now, all polished beyond recognition by AI. Every CV reads the same – a stellar candidate on paper. Interviews online are equally impossible with candidates reading aloud what AI tells them to.

From a candidate’s perspective, a company may as well be a castle with a drawbridge operated by AI. HRIS systems screen out everyone who doesn’t match the job description which itself is often written by AI asking for impossible standards, like that posting for 10+ years of Claude Code experience. You can’t even reach that in dog years. Combine that with ghost jobs, and the application process is as broken as the candidate pipeline.

Which means the ONLY reasonable way into a company is by someone inside brokering the connection. As Mitch Joel says, it’s not who you know, it’s who knows you. Who knows you inside the companies you want to work at?

Even this is problematic. In a 2006 paper (DOI:10.1108/09649420610643411) Maastricht University researchers found that even though women networked as much or more than men, men benefitted more from networking. Add insult to injury: in LinkedIn’s own 2019 Gender Insights report, women were 26% less likely to ask for a referral.

I’ve seen this firsthand. One company I’ve worked with over the years once had a data team that was 75% female before the pandemic. Today, after turnover, mergers, etc. it’s 100% male.

This has bottom line impacts; in 2023, McKinsey identified that companies who diversified on gender and ethnicity, especially in leadership roles, outperformed their peers in revenue and financial performance by 39%.

So if AI has closed the front door, and us dudes aren’t opening the side door, not only are we harming women and minorities, we’re also harming ourselves and our companies, reducing financial performance. As Baron Mordo said in Doctor Strange, the bill comes due, always.

So we have 2 remits.

  1. For folks in higher ed, as your students graduate, you have an obligation to leverage the industry connections you have to help your students get placed. They won’t be able to cold start well themselves with AI guarding the drawbridge.

  2. For men in positions of power – role or relationship – we have an obligation to hold the door open for women and minorities, partly because it’s a moral and ethically right thing to do and partly because it benefits us financially in the long term. Even if your company isn’t hiring, if an opportunity crosses your desk that you can make a referral for, ask yourself how well balanced your recommendation list is. If every referral you make is someone who looks like you, you’re probably doing it wrong.

LinkedIn founder Reid Hoffman once said any time you’re looking for opportunity, you’re really looking for a person, because opportunities are attached to people. Be someone who helps connect those opportunities to those who need them most.
